n\u00f4tre\u00a0: le recrutement de dirigeants.<\/p><p class=\"western\" align=\"justify\">Dubitative face \u00e0 cette menace, j\u2019ai \u00e9t\u00e9 alert\u00e9e l\u2019an dernier lors d\u2019un \u00ab\u00a0entretien de courtoisie\u00a0\u00bb, durant lequel j\u2019ai re\u00e7u un DRH en recherche d\u2019emploi fascin\u00e9 par les avanc\u00e9es de l\u2019IA dans les processus de recrutement. Il m\u2019a d\u2019ailleurs dit que je serais \u00ab\u00a0bient\u00f4t remplac\u00e9e par un Chat Bot\u00a0\u00bb. J\u2019ai encaiss\u00e9 la remarque et la vie a continu\u00e9\u2026 avec un peu moins de disponibilit\u00e9 pour les entretiens de courtoisie, peut-\u00eatre\u2026.<\/p><p class=\"western\" align=\"justify\">Quelques mois plus tard, l\u2019un de nos prospects n\u2019a pas confirm\u00e9 une mission de recherche car son Si\u00e8ge avait achet\u00e9 un logiciel de \u00ab\u00a0machine learning<b><a class=\"sdendnoteanc\" href=\"https:\/\/www.progress-associes.com\/actu\/actu-executive-search\/quelle-ia-pour-lexecutive-search#sdendnote1sym\" name=\"sdendnote1anc\"><sup>i<\/sup><\/a><\/b>\u00a0\u00bb au service du recrutement et souhaitait le tester sur la recherche qui devait nous \u00eatre confi\u00e9e. Cette deuxi\u00e8me alerte, plus s\u00e9rieuse, m\u2019a pouss\u00e9e \u00e0 approfondir le sujet avec l\u2019\u00e9quipe de Progress en charge de la recherche et de la documentation. En effet, j\u2019anime l\u2019\u00e9quipe de recherche de Progress, et pour r\u00e9pondre aux interrogations l\u00e9gitimes de cette \u00e9quipe et de nos jeunes recrues, j\u2019ai d\u00e9cid\u00e9 de mesurer le risque:<\/p><p class=\"western\" align=\"justify\"><i><b>O\u00f9 en sommes-nous dans le recrutement\u00a0? Que peut faire le \u00ab\u00a0machine learning\u00a0\u00bb et que ne peut-il ou ne pourra-t-il pas faire, \u00e0 un horizon visible\u00a0?<\/b><\/i><\/p><p class=\"western\" align=\"justify\">Apr\u00e8s avoir assist\u00e9 \u00e0 quelques conf\u00e9rences, lu beaucoup d\u2019articles de presse de qualit\u00e9, notamment publi\u00e9s par notre association de r\u00e9f\u00e9rence, l\u2019AESC, j\u2019ai interview\u00e9 des scientifiques et me propose de partager avec vous un \u00e9tat des lieux\u00a0sur l\u2019IA et mes extrapolations aux ressources humaines. J\u2019ai volontairement choisi de commencer par des scientifiques ne travaillant pas dans le domaine des RH pour me faire une conviction de ce qui est possible en g\u00e9n\u00e9ral avant de revenir au domaine concern\u00e9.<\/p>\t\t\t\t\t\t\t\t<\/div>\n\t\t\t\t<\/div>\n\t\t\t\t<div class=\"elementor-element elementor-element-cc1db8f elementor-widget elementor-widget-text-editor\" data-id=\"cc1db8f\" data-element_type=\"widget\" data-e-type=\"widget\" data-widget_type=\"text-editor.default\">\n\t\t\t\t<div class=\"elementor-widget-container\">\n\t\t\t\t\t\t\t\t\t<p class=\"western\" align=\"justify\">Pour bien comprendre ce que sait faire le \u00ab\u00a0machine learning\u00a0\u00bb, prenons un exemple illustratif\u00a0: en phase d\u2019 \u00ab\u00a0apprentissage supervis\u00e9\u00a0\u00bb, on montre \u00e0 un ordinateur des milliers d\u2019images de loup, des milliers d\u2019images de chien et il finit par distinguer le loup du chien, et donc r\u00e9ussir une \u00ab\u00a0pr\u00e9diction\u00a0\u00bb lorsqu\u2019on lui montre une nouvelle image. Or cela a bien fonctionn\u00e9 jusqu\u2019au jour o\u00f9 l\u2019ordinateur s\u2019est tromp\u00e9 en reconnaissant un chien comme \u00e9tant un loup. Que s\u2019est-il pass\u00e9\u00a0? M\u00eame s\u2019il est difficile de savoir comment fonctionnent les r\u00e9seaux de neurones activ\u00e9s par le machine learning, semblables \u00e0 des bo\u00eetes noires, apr\u00e8s analyse on a constat\u00e9 que la majorit\u00e9 des images de loups \u00e9taient prises dans la neige, ce qui a statistiquement ou \u00ab\u00a0probabilistiquement\u00a0\u00bb tromp\u00e9 la machine.<\/p><p class=\"western\" align=\"justify\">En revanche, rappelons qu\u2019il suffit \u00e0 un enfant de quelques images pour distinguer un animal, moins de dix en g\u00e9n\u00e9ral.<\/p><p class=\"western\" align=\"justify\">Cet exemple illustre la puissance de l\u2019intelligence humaine par rapport \u00e0 celle des machines et de leurs algorithmes, aussi puissants soient-ils.<\/p><p class=\"western\" align=\"justify\">Il n\u2019en reste pas moins que l\u2019Intelligence Artificielle permet de reconna\u00eetre des images, les syst\u00e8mes de surveillance d\u00e9ploy\u00e9s dans les villes chinoises le prouvent. Elle permet aussi de balayer un tr\u00e8s grand nombre d\u2019informations, de les traiter et de les mettre en relation.<\/p><p class=\"western\"><b>Premier entretien\u00a0: <\/b><u><a href=\"https:\/\/www.chessprogramming.org\/Bruno_Bouzy\"><b>Bruno Bouzy<\/b><\/a><\/u><b>, Professeur de Math\u00e9matiques et d\u2019Informatique \u00e0 l\u2019Universit\u00e9 Paris Descartes\u2026 <\/b><i><b>Quand la machine jouera au Bridge\u2026 <\/b><\/i><\/p><p class=\"western\" align=\"justify\">Bruno Bouzy travaille, en particulier, sur les applications de l\u2019Intelligence Artificielle au domaine des jeux et c\u2019est en s\u2019appuyant sur ses recherches que les ordinateurs battent d\u00e9sormais les humaines au go, chose impensable il y a quelques ann\u00e9es. Les jeux int\u00e9ressent les chercheurs car, avec quelques r\u00e8gles simples, on peut cr\u00e9er une probl\u00e9matique et soumettre sa r\u00e9solution \u00e0 l\u2019informatique, la vie r\u00e9elle \u00e9tant beaucoup plus complexe \u00e0 mod\u00e9liser. Ainsi, l\u2019accroissement de la puissance des machines et le \u00ab\u00a0machine learning\u00a0\u00bb ont permis \u00e0 l\u2019ordinateur de battre l\u2019homme au jeu de go. En revanche, l\u2019ordinateur ne bat pas encore les humains au bridge, car une partie de l\u2019information (dans le jeu de l\u2019adversaire, voire du partenaire) est cach\u00e9e, contrairement \u00e0 ce qui se passe sur un \u00e9chiquier ou un goban.<\/p><p class=\"western\" align=\"justify\">Sans conna\u00eetre le domaine des ressources humaines qu\u2019il qualifie de beaucoup plus \u00ab\u00a0gazeux\u00a0\u00bb que le jeu, il lance quelques pistes de r\u00e9flexion\u00a0:<\/p><ul><li><p align=\"justify\">Le \u00ab\u00a0machine learning\u00a0\u00bb parvient avec succ\u00e8s \u00e0 reconna\u00eetre des images alors que l\u2019analyse du texte pose plus de probl\u00e8mes,<\/p><\/li><li><p align=\"justify\">Dans un entretien d\u2019embauche, l\u2019information cach\u00e9e est plus complexe que dans le jeu de bridge\u2026<\/p><\/li><\/ul><p class=\"western\"><b>Deuxi\u00e8me entretien\u00a0: <\/b><u><a href=\"https:\/\/fr.wikipedia.org\/wiki\/David_Louapre\"><b>David Louapre<\/b><\/a><\/u><b>, Directeur Scientifique d\u2019Ubisoft et cr\u00e9ateur de la chaine de vulgarisation scientifique Science Etonnante.<\/b><i><b>\u00a0: <\/b><\/i><i>Les<\/i><i><b> <\/b><\/i><i>Responsables des Ressources Humaines au chevet des machines\u2026<\/i><\/p><p class=\"western\" align=\"justify\">David Louapre a pr\u00e9cis\u00e9 d\u2019embl\u00e9e qu\u2019il est un physicien de formation et n\u2019a pas travaill\u00e9 dans le domaine des Ressources Humaines. Cela \u00e9tant, sa connaissance g\u00e9n\u00e9rale de l\u2019IA et sa capacit\u00e9 \u00e0 transposer sa connaissance permettent de penser que c\u2019est bien \u00e0 l\u2019analyse des textes des fiches de postes et des CV des candidats et au rapprochement des deux que l\u2019IA pourra s\u2019appliquera en priorit\u00e9. Et le calage des mod\u00e8les n\u00e9cessitera un apprentissage supervis\u00e9 pour faire gagner du temps aux professionnels des ressources humaines.<\/p><p class=\"western\">Premier rappel\u00a0: en \u00ab\u00a0machine learning\u00a0\u00bb, il existe deux mani\u00e8res \u00ab\u00a0d\u2019enseigner\u00a0\u00bb\u00a0:<\/p><ul><li><p align=\"justify\">l\u2019apprentissage \u00ab\u00a0supervis\u00e9\u00a0\u00bb (ou assist\u00e9) et l\u2019apprentissage \u00ab\u00a0non supervis\u00e9\u00a0\u00bb. Dans le premier cas, on alimente la \u00ab\u00a0machine\u00a0\u00bb avec des centaines de milliers d\u2019images en l\u2019informant de ce que repr\u00e9sente l\u2019image\u00a0; peu \u00e0 peu les r\u00e9seaux de neurones apprennent \u00e0 cr\u00e9er des cat\u00e9gories et deviennent capables de faire des \u00ab\u00a0pr\u00e9dictions\u00a0\u00bb sur une base statistique. C\u2019est le cas de notre exemple du chien et du loup.<\/p><\/li><li><p align=\"justify\">En revanche, en apprentissage \u00ab\u00a0non supervis\u00e9\u00a0\u00bb, on alimente la machine avec une tr\u00e8s grande quantit\u00e9 de donn\u00e9es et progressivement, elle \u00ab\u00a0trouve\u00a0\u00bb elle-m\u00eame des \u00ab\u00a0associations\u00a0\u00bb, des \u00ab\u00a0corr\u00e9lations\u00a0\u00bb qui lui permettent de d\u00e9finir des cat\u00e9gories.<\/p><\/li><\/ul><p class=\"western\" align=\"justify\">Dans le cas du recrutement, suppose que l\u2019on donne \u00e0 la \u00ab\u00a0machine\u00a0\u00bb, des dizaines milliers de CV de candidats pr\u00e9sent\u00e9s pour des postes et des milliers de CV de candidats ayant \u00e9t\u00e9 recrut\u00e9s avec succ\u00e8s sur ces m\u00eames postes (cela n\u00e9cessite quelques ann\u00e9es pour obtenir ce feed-back), peu \u00e0 peu, la \u00ab\u00a0machine\u00a0\u00bb trouvera les \u00ab\u00a0bons\u00a0\u00bb crit\u00e8res de \u00ab\u00a0matching\u00a0\u00bb pour ces recrutements, au risque, comme nous l\u2019avons vu dans le cas d\u2019Amazon, de reproduire des biais nuisibles \u00e0 la diversit\u00e9. Si l\u2019on propose \u00e0 la machine, une fois le syst\u00e8me cal\u00e9, une nouvelle fiche de poste et des milliers de CV, elle sera capable de \u00ab\u00a0pr\u00e9dire\u00a0\u00bb \/ de conseiller ceux \u00e0 retenir.<\/p><p class=\"western\" align=\"justify\">Pour caler un tel syst\u00e8me, en apprentissage non supervis\u00e9, il faudrait disposer de tr\u00e8s nombreux charg\u00e9s de recrutement en entreprise tr\u00e8s patients pour \u00e9valuer la qualit\u00e9 des centaines ou des milliers de propositions faites et ainsi faire ressortir les bons jeux de crit\u00e8res.<\/p><p class=\"western\" align=\"justify\">Pour gagner du temps, on pourra utiliser l\u2019apprentissage supervis\u00e9 sachant que chaque entreprise dispose d\u2019un r\u00e9f\u00e9rentiel de comp\u00e9tences explicite ou implicite qui lui est propre et qui devrait \u00eatre int\u00e9gr\u00e9 dans l\u2019outil avant de lancer l\u2019exercice de \u00ab\u00a0matching\u00a0\u00bb entre une job description et un profil. Or ce r\u00e9f\u00e9rentiel de comp\u00e9tences est expliqu\u00e9 au \u00ab\u00a0chasseur\u00a0\u00bb en une seule conversation si le recrutement est externalis\u00e9 ou bien ma\u00eetris\u00e9 par les charg\u00e9s de recrutement internes dont c\u2019est l\u2019ADN.<\/p><p class=\"western\"><b>Troisi\u00e8me entretien\u00a0: <\/b><u><a href=\"https:\/\/www.e-learning-letter.com\/info_int\/34911\/bentolila.html\"><b>Jo\u00ebl Bentolila<\/b><\/a><\/u><b>, CTO et co-fondateur de Talentsoft\u00a0: <\/b><i>sachons que faire faire aux machines pour ne pas d\u00e9clencher un troisi\u00e8me hiver de l\u2019IA<\/i><\/p><p class=\"western\">Jo\u00ebl Bentolila est Chief Technology Officer et co-fondateur de Talentsoft. Dipl\u00f4m\u00e9 de l\u2019Ecole des Mines de Paris, Jo\u00ebl a particip\u00e9 \u00e0 de nombreuses recherches sur l\u2019Intelligence Artificielle au sein de l\u2019Universit\u00e9 Carnegie \u2013 Mellon de Pennsylvanie.<\/p><p class=\"western\">Jo\u00ebl a commenc\u00e9 l\u2019entretien en rappelant que l\u2019on a d\u00e9j\u00e0 connu deux \u00ab\u00a0hivers de l\u2019IA\u00a0\u00bb et que le printemps actuel doit, pour remplir de promesses, \u00e9viter les espoirs d\u00e9mesur\u00e9s qui ont men\u00e9 aux deux hivers pr\u00e9c\u00e9dents car il retrouve, dans l\u2019engouement actuel \u00ab\u00a0toujours les m\u00eames fantasmes\u00a0souvent v\u00e9hicul\u00e9s par des gens intelligents\u00a0\u00bb et qui ont conduit aux hivers pr\u00e9c\u00e9dents.<\/p><p class=\"western\" align=\"justify\">En conclusion, il propose une hi\u00e9rarchie de probl\u00e8mes pouvant \u00eatre r\u00e9solus par l\u2019IA\u00a0:<\/p><ul><li>Les jeux \u00e0 informations ouvertes (\u00e9checs, go),<\/li><li>Les jeux \u00e0 information semi ouvertes (bridge),<\/li><li>Le diagnostic \u2013 \u00e9ventuellement pr\u00e9dictif \u2018 des pannes (machines, voitures),<\/li><li><p align=\"justify\">Et en dernier, les relations humaines, \u00ab\u00a0le top du top des domaines \u00ab\u00a0fumeux\u00a0\u00bb ou \u00ab\u00a0gazeux\u00a0\u00bb comme dirait Bruno Bouzy\u00a0\u00bb.<\/p><\/li><\/ul><p class=\"western\" align=\"justify\">L\u2019IA reste un champ de recherche et de d\u00e9veloppement tr\u00e8s fertile dans le domaine des Ressources Humaines, car les startups qui proposent des solutions d\u2019IA essaient de r\u00e9pondre au besoin constant des DRH d\u2019automatiser les t\u00e2ches r\u00e9p\u00e9titives. C\u2019est sur ce besoin et cette promesse qu\u2019elles prosp\u00e8rent. Les deux options se discutent dans un univers o\u00f9 la mode cr\u00e9e sans arr\u00eat de nouveaux termes. On parle alors d\u2019\u00a0\u00ab\u00a0analyse s\u00e9mantique\u00a0\u00bb ou \u00ab\u00a0ontologique\u00a0\u00bb pr\u00e9alable. En informatique et en science de l\u2019information, une\u00a0<em><b>ontologie<\/b><\/em>\u00a0est l\u2019ensemble structur\u00e9 des termes et concepts repr\u00e9sentant le sens d\u2019un champ d\u2019informations,\u00a0que ce soit par m\u00e9tadonn\u00e9es d\u2019un espace de noms, ou les \u00e9l\u00e9ments d\u2019un domaine de connaissances. D\u2019ailleurs TalentSoft a introduit des \u00ab\u00a0Bots\u00a0\u00bb dans les sites de recrutement.<\/p><\/li><\/ol><p align=\"justify\">Un chatbot fonctionne de 2 mani\u00e8res\u00a0:<\/p><ul><li><p align=\"justify\">Via un arbre d\u00e9cisionnel<\/p><\/li><li><p align=\"justify\">Via une analyse de la demande en Langage Naturel (Natural Language Processing ou NLP).<\/p><\/li><\/ul><p class=\"western\" align=\"justify\">Dans tous les cas, conclut Jo\u00ebl Bentolila, l\u2019IA ne pourra offrir qu\u2019une assistance \u00e0 un op\u00e9rateur humain et ne pas le remplacer. Il \u00ab d\u00e9broussaille\u00a0\u00bb les sujets simples et guide vers un humain d\u00e8s que cela devient trop complexe. L\u2019IA reste un outil, une \u00ab\u00a0augmentation\u00a0\u00bb des capacit\u00e9s humaines au service d\u2019un professionnel.<\/p><p class=\"western\" align=\"justify\"><b>Et l\u2019Executive-Search dans tout \u00e7a\u00a0?<\/b><\/p><p class=\"western\" align=\"justify\">En Executive Search, par d\u00e9finition, on ne traite pas de grandes quantit\u00e9s de postes mais quelques postes par an puisque les recherches concernent des membres de Comit\u00e9s Ex\u00e9cutifs ou de Comit\u00e9s de Direction, voire des dirigeants aptes \u00e0 les int\u00e9grer.<\/p><p class=\"western\" align=\"justify\">Si, pour \u00e9largir le champ des possibles on est amen\u00e9 \u00e0 rechercher des profils sur les r\u00e9seaux sociaux ou dans les nominations officielles via la presse, les candidats potentiels se comptent en unit\u00e9s, en dizaines au plus.<\/p><p class=\"western\" align=\"justify\">Au-del\u00e0 des comp\u00e9tences n\u00e9cessaires (\u00ab\u00a0hard skills\u00a0\u00bb) dans une fonction (Directeur Financier, Directeur des Ressources Humaines, Directeur du Comp&amp;Ben, DSI), on recherche toujours un \u00eatre et un savoir-faire relationnel (\u00ab\u00a0soft skills\u00a0\u00bb), une histoire, un parcours dans des soci\u00e9t\u00e9s diff\u00e9rentes (grand groupe et ETI, soci\u00e9t\u00e9 familiale et groupe \u00ab\u00a0process\u00e9\u00a0\u00bb am\u00e9ricain\u2026) et enfin le \u00ab\u00a0fit\u00a0\u00bb lors de la rencontre reste d\u00e9terminant.<\/p><p class=\"western\" align=\"justify\">Combien de tests comportementaux faut-il faire passer pour caler ce mod\u00e8le, diff\u00e9rent \u00e0 chaque fois\u00a0en fonction du r\u00e9f\u00e9rentiel de comp\u00e9tences de la soci\u00e9t\u00e9 ? et surtout combien de candidats embauch\u00e9s correspondent-ils au cahier des charges initial\u00a0? Cette remarque a \u00e9t\u00e9 faite par nos charg\u00e9es de recherche et est issue des analyses des profils des candidats embauch\u00e9s lors de la cl\u00f4ture de nos missions, analyse compar\u00e9e aux crit\u00e8res initiaux.
